Crossbowmen. Archers were decent at least, and the british longbowmen were truly elite. However any peasant could and would learn the xbow quickly, so churn them out and let them have it!
Also, close combat fighting isn't that unnatural, give them spear and shield and they'll also sorta know what to do.

Do decorations effect mass? For instance, would it be beneficial to decorate my bolts with lead?

Not that I have seen, I'm fairly sure it don't.

As for the topic, nope, still seeing everyone dying to mass firing of bone bolts. Just shields and well-crafted wood or bone crossbow and quality bone bolts are the way to go for me, until I get metalworking up and to decent quality.
