Training questions

I've learned the military system to the point where I can make squads, equip them, send them to station or kill stuff. 
I make year schedules 2 months on 1 off sleep in barracks min 7 (instead of 10 so they can drink or eat).  All they ever do is iduvidual  combat drill, how do I get them to spar or take a class?

Do I need a champion of a milita commander?

(After I figure that out I am going to work on bows dorfs again.)

They will have demostrations if you ask.

I only see them sparring while on duty. For example, when you press "r" to see the reports, the messages are always "The swordmaster is sparring!", not "The fisherdwarf is sparring!"

So I guess you can make them active ("m", then "a" to change their status) first.

Also you need to make your squads training in a barrack ("q" the barrack, select you squads and press "t" to mark it).

For marksdwaves, you need to use a archery target (make room, then "q", then "t" your squad), you also need ammo, of course.

I don't know about "asking" for demonstrations, but if some of your soldiers are more skilled than others in a skill (like dodging for example) they will do a demonstration and other soldiers will gain xp faster for that skill than just doing drills.

The sparring just seems to be random, but I know they won't spar if they're being interrupted by wooden spears jabbing them in the gut...

Sorry I mean there are demonstrations too.
When your soldiers are actived and have a barrack which is marked as training, they can do demonstrations as well as sparring with each other.

So if I have dorfs doing "individual combat drill" they could be doing demos or sparing.   I guess my guys prefer kata's

According to the wiki, they can do individual combat drills off duty when a dwarf is motivated and:

the dwarf squad has no scheduled orders
the squad has a designated barracks to train at
the dwarf is not on break

In  my experience they'll do that when they are in active training if nothing else is going on that will help them (no demonstrations for skills they can use, nobody to spar) or if they just don't feel like working with the other soldiers...
